Teacher team of Zhonghai Primary School, Nanhu Experimental, Changchun
Changchun Nanhu Experimental Zhonghai Primary School has always attached great importance to teacher development, striving to build an excellent teaching team and provide students with the best quality education. The school currently has 1 national-level famous teacher, 5 provincial-level discipline leaders, 27 provincial-level backbone teachers, 46 municipal-level backbone teachers, and 23 school-level backbone teachers, accounting for 52% of all backbone teachers at all levels. In the past two provincial and municipal teacher selection activities, 20 teachers have been awarded the titles of "Elite" and "Rookie" at the provincial level, with the number of provincial elite winners accounting for about 50% of the total number of winners in Changchun and 20% of the total number of winners in the province. 52 teachers have been awarded the titles of "Elite" and "Rookie" at the municipal level, leading in both the number of teachers and rankings. The strongest record is that all participating teachers sent by the school won first place in on-site teaching for six major subjects. In recent years, teachers representing the province in national Chinese, mathematics, and English competitions have all come from our school, and all have won first prize. In the past two years, the school has sent 86 teachers to undertake tasks such as public teaching and special lectures for training at the municipal level and above, various online collective lesson preparations for public classes, and sending classes to the countryside, with more than 50,000 trainees involved in 128 training sessions.
Based on the characteristic of a young teacher team, our school has carefully planned the professional growth path for teachers and proposed a "four-wheel alignment" strategy.
In the novice stage, with "self-reflection" as the core, new teachers receive ample pre-service training before joining the school, with comprehensive internship assessments. The training content covers a wide range of aspects such as campus culture and teaching systems. Each department carefully organizes the training key points. New teachers need to be familiar with various cultural symbols and regulations of the school, and this training is conducted regularly according to the academic year. At the same time, a profile is established for new teachers, detailing their growth and development direction. With the help of the internet, a "Young Teachers' Growth Training Camp" is established. The principal actively promotes high-quality articles, and after teachers exchange and discuss, they submit their results. The principal also interacts warmly with teachers to help new teachers grow rapidly.
In the mature stage, teachers aim to "surpass themselves" by constantly challenging themselves through regular professional proficiency tests, basic skill assessments, and a rich growth platform, in pursuit of higher professional competency.
In the stable phase, the school advocates the concept of "self-satisfaction". For teachers who have worked for many years and have rich experience but may face career bottlenecks and burnout periods, the school guides them to deeply explore their own strengths and characteristics, clarify their growth direction, and motivate them to strive towards becoming excellent teachers. In the climbing phase.
During the climbing stage, the school encourages them to uphold the "self-improvement" spirit, strive continuously, enhance themselves, and lead the team forward with a far-sighted vision and outstanding abilities. This fosters a leap from excellence to greatness, comprehensively promoting the professional growth and development of teachers at different stages.
Through this series of measures, the school has achieved remarkable results in teacher development. Teachers shine brightly on the stage of education and teaching, injecting strong momentum into the development of the school's educational cause and laying a solid foundation for the future of students.
Highlight 1: Growth of young teachers
Our school boasts a younger faculty. Young teachers not only require "internal growth" through self-awakening but also need "external growth" guided by the school. Since the establishment of the "Young Teachers' Growth Training Camp", Principal Xiao Yangbo has shared excellent articles with the teachers at irregular intervals and urged young teachers to learn more. Each young teacher has kept up with the pace, listened to Haina Reading every day, and written a reflection every week. This semester, a total of seven "Haina Reading Reflections" have been completed. Principal Xiao reviews each reflection from the young teachers and provides comments. Pressure fosters growth. After a semester of learning, the young teachers have made significant progress.
Highlight 2: Emphasis on enhancing teachers' professional competence
The basic skills of teachers are the structural foundation and essential requirements for their professional abilities and basic qualities. According to school conventions, we will focus on the following aspects to promote the improvement of teachers' professional abilities.
1. Teacher's holiday homework
A fulfilling vacation is a great opportunity for self-improvement. At the beginning of each semester, we carefully review and objectively evaluate the vacation assignments of our teachers, aiming to set examples, spur each other on, and promote teachers' learning and improvement. "Teaching for mutual progress, research for long-term development." Scientific research papers begin with educational dilemmas and end with the solution of problems. They are not only a review of the educational and teaching ideas of the previous semester but also a guide and accumulation for future work. At the same time, writing educational research papers is an important way for teachers to improve their professional skills. At the beginning of this semester, the Teacher Development Department will award prizes to teachers' original vacation papers in proportion, and display and evaluate assignments by subject and category.
2. Basic skill assessment
Practicing calligraphy stroke by stroke, and cultivating character through every word and action. Mastering chalk writing is an essential skill for every teacher. To strengthen the basic skills training of teachers' chalk writing and enhance their writing proficiency, our school will continue to conduct chalk writing assessment activities as planned this semester. Based on the assessment results, the personnel of the chalk writing training camp will be restructured. Teachers who need improvement will continue to focus on the training camp, where mentors will lead weekly practice sessions to effectively enhance their chalk writing proficiency.
To promote the rapid growth of young teachers, enhance their basic skills, and comprehensively improve the quality of education and teaching in our school, our school will continue to organize the assessment of basic subject skills for young teachers this semester. The Teacher Development Department will determine the assessment content based on the characteristics of different subjects. A targeted basic skills assessment that reflects the characteristics of the subject can provide a stage for young teachers to showcase their talents and create a good atmosphere of mutual learning, exchange, and promotion in our school.
3. Professional growth
(1) Business learning
As a teacher, one must have a deep understanding of the curriculum standards of the subject they teach in order to fully and accurately grasp the new curriculum concepts, and to be adept and targeted in teaching. At the end of last semester, the Teacher Development Department assigned summer homework to study the "2022 Edition Curriculum Standards", "Learning from Others", and "Navigating the Sea of Education". To assess learning outcomes and integrate theoretical learning with teaching practice, an examination of learning outcomes on the new curriculum standards will be conducted during the first week of this semester. This will help implement new ideas, practice new concepts, and create a learning atmosphere where the school strives for progress and continuous improvement.
(2) Collective lesson preparation
This semester, new textbooks compiled based on the 2022 edition of the compulsory education curriculum plan and subject curriculum standards will be put into use. The new textbooks adhere to the educational philosophy of the new era, systematically updating teaching content, teaching methods, and evaluation systems. They not only focus on enhancing students' comprehensive qualities but also emphasize the practical application of knowledge and the cultivation of innovative thinking. At the same time, the new textbooks advocate for teachers to use more diversified and interactive teaching methods to stimulate students' curiosity and potential, helping them establish a more comprehensive and in-depth knowledge system. To better utilize the new textbooks, this semester's collective lesson preparation will be based on the "Three New" background, discussing how to use the new textbooks under the guidance of the new curriculum standards, forming a detailed lesson preparation research preliminary plan. Through collective participation, joint discussion, mutual inspiration, and exchange of ideas, we will brainstorm and innovate classroom teaching forms, strengthen the effectiveness of collective lesson preparation, and strive to combine research and preparation to improve quality and efficiency. At the same time, the Teacher Development Department will also strengthen communication between teachers of different subjects, promote subject integration, and overall improve teaching efficiency.
(3) Book discussion
Reading is a crucial aspect of teachers' professional development. Educational professionals require constant spiritual nourishment for their professional growth. Only with a rich cultural foundation can one soul awaken another, and this can only be achieved through reading. When discussing how to cultivate teachers' qualities, the educator Lev Vygotsky pointed out, "Read, read, and read again." A teacher who enjoys reading possesses the ability to perceive the world and think independently. They can embrace students' individualities with an open mind, fully tap into students' latent creativity, and cultivate a deeper and richer soul. This semester, the Teacher Development Department will organize various reading and discussion activities across different disciplines to ignite teachers' passion for reading and share the gains and joy of reading. During the first week of the new semester, the Teacher Development Department will arrange reading assignments for teachers to complete. Reading exchange activities will be held across different disciplines to share insights from reading. These multi-dimensional reading activities will nourish the soul, refine thoughts, and enhance self-improvement. We strive to cultivate a professional teaching team that possesses modern educational ideas, solid professional knowledge, effective teaching methods, and strong research capabilities. This will improve the aesthetic cultivation and cultural foundation of our school's teachers and propel our school's book-reading activities to a higher level.
(4) Learning and sharing
Over the past few years, our school has received widespread praise for conducting reading sharing activities through the "Ximalaya FM" platform. This semester, teachers from various disciplines will continue to share good books and effective methods through the platform, making "Haina Reading" a spiritual nourishment for our teachers, parents, and students. We aim to promote the construction of a book-loving campus, and let beautiful voices initiate the journey of reading good books.
This semester, we will continue to share a "golden educational quote" every week. We suggest that teachers use it as a background for their computer screens and display it on the main hall's exhibition board. The educational power and warmth of these famous educational quotes will subtly influence teachers' understanding and expression of education.
Highlight Three: Effective Training and Professional Development - Teacher Training
1. Mutual learning and mutual appreciation, fostering growth together - Class teacher training
To further enhance the comprehensive quality and home-school collaborative education ability of class advisors, cultivate their good temperament and demeanor, and build a team of class advisors with noble ethics and superb professional skills, we provide a platform and opportunities for class advisors to exchange and share. This semester, under the organization of Principal Yang Bo and Principal Wang Lin, our school conducted three training sessions for class advisors, starting from small issues and adopting small methods to help class advisors effectively solve difficulties in their work. The diverse forms and precise assistance have been well recognized by the class advisors. Everyone clearly recognizes that the vocation of a class advisor is to educate people. They should not only be managers of class order and organizers of student activities, but also leaders in the spiritual growth of children. In big things, they should have a global vision; in small things, they should pay attention to details; in theory, they should have a high level of theoretical knowledge; in practice, they should have practical depth. Sharing of experience and methods enables our class advisors to steadily advance on the path of professional growth, educate with love, live with heart, and become wise and happy class advisors as well as excellent learning leaders.
2. Professional guidance, diagnosis and treatment - teacher observation and learning activities
To further implement the "Double Reduction" policy, advance the implementation of the educational philosophy outlined in the new curriculum standards, and ensure that core competencies take root, seven teaching observation and discussion activities for Chinese, mathematics, and foreign language disciplines were held at our school. During the activities, renowned teachers and experts gathered, offering a rich and diverse content in various forms. Teachers from different regions across the country shared the latest research findings and practical experiences in the field of education through a combination of lesson demonstrations and thematic lectures, providing directional guidance for classroom teaching under the guidance of the new curriculum standards. The clearer one knows, the more firmly one acts. Each unique classroom teaching session and each inspiring thematic presentation presented a unique educational discussion feast for all teachers.
3. Advancing Together, Sharing and Winning Together - Principal Mentorship Training
On May 17, 2024, Changchun Nanhu Experimental Zhonghai Primary School hosted a shadowing training program for enhancing the curriculum and teaching leadership of primary school principals from Inner Mongolia. The school welcomed over 50 outstanding primary school principals from the Inner Mongolia Autonomous Region. Led by Principal Yang Bo, the school meticulously designed the training schedule, utilizing the best training lineup, curriculum, and faculty to fully demonstrate the exemplary and leading role of a directly affiliated school to the city, thereby supporting the "National Training Program" training initiative.
In order to promote the high-quality development of education in Jingyue District, strengthen regional education collaboration, accelerate the pace of balanced development, share advanced educational teaching concepts, and build a team of high-quality principals in the region, Changchun Nanhu Experimental Zhonghai Primary School has undertaken online shadow training in Inner Mongolia, with a total of 150 participants.
The shadowing and training activities cover multiple dimensions such as educational philosophy, curriculum development, team building, teacher growth, and classroom practice. They are conducted in various forms, including on-site observation, theme sharing, lesson observation and evaluation discussions, and exchange symposia. These activities aim to effectively drive positive changes in management philosophy and educational concepts, strongly promote mutual learning and mutual appreciation among schools for shared win-win results, and better facilitate high-level and high-quality development of regional education.
Highlight 4: Unite to Gather Strength, Delve to Achieve Further Advancement - Research Project
Making teachers researchers is the ardent call of the times for educators. Research projects are the best path for teachers' growth and an effective way to enhance their educational and teaching abilities. This year, the Teacher Development Department has intensified its guidance, supervision, and management of scientific research projects, achieving remarkable results in research work.
1. Professional guidance, clear direction
To enhance teachers' enthusiasm for participating in research projects and improve their teaching and research capabilities, the Teacher Development Department encourages young and key teachers to actively engage in research projects. Effective guidance is provided for all projects applied for this semester. By combining collective guidance addressing common issues with individualized guidance addressing specific problems, and integrating offline face-to-face guidance with online multi-channel communication, teachers are guided to clarify the direction of their research projects, thereby strengthening their research awareness. Simultaneously, effective guidance has also led to a new high in the success rate of our school's project applications at all levels. This year, our school has successfully approved a total of 34 provincial and municipal research projects.
2. Strengthen management and provide effective guidance
In order to more solidly promote teaching and research work, ensure the effectiveness of research projects, and enable research projects to truly enhance students' qualities and better serve classroom teaching, the Teacher Development Department has strengthened the management of approved research projects this year. It provides tracking guidance for each project, understands the progress of each project, urges each project to hold research seminars, organizes phased materials for the project, and controls and guides the research methods, achieved results, and existing problems of the project. The management and guidance provided by the Teacher Development Department to each project have optimized the research process, making the projects truly serve education and teaching.
3. Achievements transformation, building a brand
In recent years, based on and starting from the development of students' core competencies, our school has focused on cultivating students with the essential qualities and key abilities necessary to adapt to future social development. Leveraging our resource advantages and grounded in the reality of our students, we have constructed an ecological, diversified, personalized, and integrated "Four Beautiful Courses" school-based curriculum system. We have also conducted research on the topic of "Action Research on Implementation Strategies of Primary School-Based Curriculum Under the Guidance of Core Competencies". We emphasize experience sharing and the transformation of research outcomes, summarizing experiences that are replicable and worthy of reference. Our achievement, "Based on Core Competencies, Practicing the 'Four Beautiful Courses'," has been selected for inclusion in the book "Innovation and Practice of High-Quality Development of Regional Basic Education" published by World Book Publishing Company.
4. Conduct in-depth research, summarize and enhance
In order to strengthen the management of research projects at all levels, the Teacher Development Department continues to improve the management system for research projects, aiming to promote the scientific and standardized management of educational research and ensure the smooth progress of research projects. This year, our school has been carrying out the approved research projects in a planned manner according to the project implementation plan. 47 projects of the Changchun Education Society have passed the mid-term inspection, and 26 projects have been successfully concluded.
